HSMAI Foundation Releases New AI Talent Pipeline Report Examining the Future of Hospitality Workforce Readiness
HSMAI Foundation research finds hospitality students self-teach AI through experimentation but rate their academic programs' preparation at just 2.78 out of 5, signaling a readiness gap for employers.

McLean, VA – The Hospitality Sales and Marketing Association International (HSMAI) Foundation has released its latest special report, “Case Study: The Future Talent Pipeline”, the final installment in its ongoing research series on the state of generative AI in talent management for hotel sales, marketing and revenue management. The report explores how hospitality students are already integrating generative AI into their academic workflows and what that means for the future commercial workforce.
The findings point to a growing “AI literacy mismatch” between classroom habits and operational readiness in hospitality organizations. While students report regular AI usage and strong confidence experimenting with tools like ChatGPT, many also acknowledge feeling underprepared by formal academic programs when it comes to applying AI responsibly in real-world business settings.
Key findings from the case study include:
Confidence-Preparedness Paradox: Students rated their confidence in applying AI to work tasks at 3.24 out of 5, while rating their program’s preparation at 2.78 out of 5, implying students are self-teaching AI through experimentation more than through structured curriculum
Habitual AI Use: Most students report using AI regularly, though usage remains concentrated around writing, research, and conversational tools rather than operational or analytical applications
Commercial Skills Disconnect: Students identified data analysis as highly important for future hospitality careers, yet current AI use remains heavily weighted toward academic productivity tasks
Recruitment Expectation-Usage Disconnect: While students expect employers to leverage AI in recruiting and candidate screening, only 16% report using AI to support their own job search efforts
Need for Structured AI Literacy: Onboarding, governance, validation practices, and operational AI training will become increasingly essential for hospitality organizations
The study also outlines strategic guidance for employers across recruitment, professional development, retention, and workplace trust, encouraging organizations to move beyond viewing AI primarily as a writing tool and instead focus on its potential for operational analytics, decision support, and commercial performance.
Students are entering the workforce with established AI habits and confidence, but employers must equip future talent with the training, governance, and decision-making frameworks needed to apply AI tools successfully in real-world hotel operations.
